3 advantages for getting managers involved in targeted recruitment
- Managers are better than other recruiters or HR staff because they know exactly what the employees will be doing
- Managers establish a bond from the beginning that leads to much higher retention rates, especially noticeable hiring black and Latinx from universities
- HR managers tell us that the experience opens the eyes of visiting managers to the pools of talent the firm has missed, by, for example, recruiting only at the state’s flagship university. They get to know people from different backgrounds, and those kinds of personal connections and experiences are the surest way to break down boundaries between groups and to stem bias

Advantages and disadvantages of referrals of underrepresented communities
Advantages:
Black and Latinx prospects are more often either unemployed or underemployed than are similarly qualified white prospects. A formal referral system can net Black and Latinx referrals
Referral system can help diversify the ranks by boosting the retention of people of color who are referred, as well as of those who referred them
Referral systems also aid in the retention of referrers, by giving them a buddy on the job and signaling that the firm values them
Disadvantages:
Managers are still doing the hiring. Studies have shown that white applicants still receive over 30% more callbacks vs equally qualified black applicants
