Vertical fit:
consistencies between HR systems and firm strategy
Universalistic perspective
there is a set of strategies that is proven to have a positive effect on performance, and that is therefore objectively deemed “the best”

Configurational perspective
Horizontal fit:
there are synergistic effects among HR practices, and between HR practices and strategy
–> build an HR system
4 ways to combine HR practices
- additive (select for, then train for A)
- substitute (no longer select for, but train for A)
- negative synergy (no fit between practices, e.g. teamwork, but individual incentives)
- positive synergy
2 HR paradigms
control vs. commtiment
–> depends on the structure of the company
control: more formalized structure (reducing labor-cost, focus on efficiency, measurable output)
commitment: more organic structure (aligning goals, managing behavior, trust in employees)
